Dendrobium keikis. I'd like to know your opinion about what to do.

Hello everybody!
I have these cuties growing from the old canes and now the babies are growing babies!
I'd like to know what to do because I actually get a lot of these little guys; but every time I get them in their individual pot, they all die!
What would be the best option when I have to pot them?
And what about this Phal's leaves? I've noticed that more than a couple of them are growing leaves like this one. They seem to be healthy but strange looking.
Is it a virus or something like that? Thank you all!
